Decoding Bali’s Spa Culture: The Secret to High-Quality Service

To find a good spa service in Bali, we must first look at the unique work culture of local Balinese employees.

The insights shared here are deeply grounded in reality, drawn from my 20 years of living in Bali. During this time, I have built and managed hotels, run locally-owned spas, and directly operated my own spa and restaurant for over a decade.

Indonesia is an archipelago made up of numerous islands, each with its own distinct language, which often makes direct communication between different regional tongues difficult. Consequently, Indonesians learn and use the official national language (Bahasa Indonesia) in addition to their native regional dialects. From this perspective, they are remarkably intelligent individuals who grow up bilingual by default.

Furthermore, because average income levels are relatively low, the local people possess a strong work ethic and are never afraid of hard labor. Most importantly, because a hyper-competitive social mindset is rare here, they are incredibly warm, pure, and good-natured.

However, due to a general lack of professional and civic training, many local workers do not inherently possess the drive to strive for excellence or achieve successful outcomes in their roles. As a result, there is often a noticeable lack of accountability and ownership regarding the standard of their work.

Additionally—and this is a broader societal challenge—the cultural habit of viewing things from another person's perspective or showing proactive consideration for others is less developed. Consequently, the overall quality and consistency of service can naturally fall short.

This creates an inevitable gap between the high expectations of international tourists and the level of service that local hospitality workers naturally provide.

The key to resolving this gap lies in rigorous, continuous training. Staff must be taught empathy and consideration for others, a sense of personal responsibility, and a mindset that strives for excellence—all alongside meticulous, repetitive training in technical massage skills.

Unfortunately, many local owners of smaller, low-budget spas share the same mindset as their employees. Because they do not see these shortcomings as major issues, service quality in locally run establishments rarely improves.

In contrast, hotels and independent professional spas managed by expatriates—who are thoroughly accustomed to high standards of responsibility, service ethics, and customer care—keenly recognize these core challenges. Through continuous, structured training, they successfully elevate their service to match the quality of premium, world-class spas, resulting in exceptionally high customer satisfaction.

At Rosehill Spa, our highly experienced Korean management team—backed by extensive background in hotel operations—works side-by-side with our local staff daily.
